Influencia de la satisfacción con la comunicación interna en el síndrome de burnout. El rol moderador de la satisfacción con la vida

El objetivo principal de esta investigación doctoral fue establecer la influencia de la satisfacción con la comunicación interna (variable independiente) sobre el síndrome de burnout (variable dependiente) en trabajadores colombianos del sector servicios, examinando el rol moderador de la satisfacción con la vida (variable moderadora).
El estudio se enmarcó en la teoría de las demandas y recursos laborales, adoptando un diseño metodológico pospositivista con enfoque cuantitativo y transversal. La muestra estuvo conformada por 403 empleados de organizaciones medianas y grandes del sector servicios en Colombia. Los instrumentos aplicados fueron el Internal Communication Satisfaction Questionnaire (ICSQ), el Maslach Burnout Inventory-GS (MBI-GS) y la Satisfaction With Life Scale (SWLS). Los datos fueron analizados mediante Modelos de Ecuaciones Estructurales con Mínimos Cuadrados Parciales (PLS-SEM).
Los resultados confirman que la satisfacción con la comunicación interna influye significativamente en las tres dimensiones del burnout: agotamiento emocional, cinismo y eficacia profesional. La satisfacción con la vida no moderó ninguna de las relaciones. Adicionalmente, el análisis de las variables de control reveló que la antigüedad se asocia positivamente con el agotamiento emocional y el cinismo, mientras que el nivel de cargo muestra efectos protectores en las tres dimensiones del burnout. La modalidad de trabajo también resultó significativa, evidenciando que las modalidades flexibles se relacionan con menores niveles de agotamiento emocional.
Los hallazgos proporcionan evidencia robusta sobre cómo la comunicación interna, conceptualizada como recurso organizacional estratégico, contribuye tanto a la prevención del desgaste laboral como a la promoción del bienestar profesional, con implicaciones directas para el diseño de estrategias comunicativas efectivas en la gestión del talento humano y la prevención del burnout en organizaciones colombianas.
The main objective of this doctoral research was to establish the influence of satisfaction with internal communication (independent variable) on burnout syndrome (dependent variable) in Colombian service sector workers, examining the moderating role of life satisfaction (moderating variable). The study was framed within the labor demands-resources theory, adopting a post-positivist methodological design with a quantitative and cross-sectional approach. The sample consisted of 403 employees from medium and large service sector organizations in Colombia. The instruments used were the Internal Communication Satisfaction Questionnaire (ICSQ), the Maslach Burnout Inventory-GS (MBI-GS), and the Satisfaction With Life Scale (SWLS). The data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results confirm that satisfaction with internal communication significantly influences the three dimensions of burnout: emotional exhaustion, cynicism, and professional efficacy. Life satisfaction did not moderate any of the relationships. Additionally, the analysis of control variables revealed that seniority is positively associated with emotional exhaustion and cynicism, while job level shows protective effects across all three dimensions of burnout. Work arrangements were also significant, demonstrating that flexible arrangements are associated with lower levels of emotional exhaustion. These findings provide robust evidence of how internal communication, conceptualized as a strategic organizational resource, contributes to both the prevention of burnout and the promotion of professional well-being, with direct implications for the design of effective communication strategies in human talent management and burnout prevention in Colombian organizations.
